What Makes an Effective University Teacher? The 7 Competencies Behind Student Success

Ask any provost what they want from their faculty and the answer is easy: excellent teaching. Ask how they measure it, and the room goes quiet. For decades, universities have relied on proxies — a PhD, a publication record, a decade in the lecture hall — to stand in for teaching quality. None of them actually describe what an effective university teacher can do.

That gap matters more than ever. As the skills economy reshapes what graduates need, the quality of teaching has become a competitive variable for institutions, not a private matter between lecturer and class. Understanding the university teaching competencies that genuinely drive learning is the first step toward developing them — and proving them.

Why a research record is not a teaching record

Subject expertise is necessary but not sufficient. A brilliant researcher can still design a course that confuses, assess in ways that reward memorisation over understanding, or ignore the students who need the most support. Teaching is its own professional practice, with its own body of evidence — what the scholarship of teaching and learning (SoTL) has spent forty years documenting.

Effective university teaching is best understood not as a personality trait (“she’s a natural”) but as a set of observable, developable competencies. When you name those competencies, three things become possible: faculty know what to develop, institutions know what to support, and quality assurance bodies have something concrete to evaluate.

The seven competencies that define effective university teaching

Drawing on the European framework for the digital competence of educators (DigCompEdu), the UNESCO Teacher Competency Framework, and the European Standards and Guidelines for quality assurance, effective higher-education teaching clusters into seven domains.

1. Learning design and planning

The ability to design a course backwards from intended learning outcomes — aligning content, activities and assessment so students actually reach them. This is the architecture of a course, and weak design cannot be rescued by charismatic delivery.

2. Pedagogical strategies and methodology

Choosing and running the teaching methods that fit the outcome, the discipline and the group — from active learning to problem-based approaches — rather than defaulting to the lecture because it is familiar.

3. Assessment of learning and feedback

Designing assessment that measures the outcomes that matter and giving feedback students can act on. Assessment is where learning is either consolidated or reduced to last-minute cramming.

4. Managing the learning environment

Creating the conditions — physical, digital and relational — in which students engage, participate and feel able to contribute. Includes group dynamics, inclusion and academic integrity.

5. Digital teaching competence

Using digital tools and environments purposefully to enhance learning, not to decorate it. This is where DigCompEdu becomes concrete for higher education (more in our companion guide to DigCompEdu for higher education).

6. Research and teaching innovation

Treating one’s own teaching as an object of inquiry: gathering evidence on what works, iterating, and engaging with the scholarship of teaching. This is what separates a teacher who improves from one who repeats.

7. Professional identity and development

Seeing teaching as a career-long professional practice with its own ethics, standards and development path — not an afterthought to research.

From description to evidence

Here is the uncomfortable part. Naming competencies is easy; proving them is hard. Most institutions still assess teaching through student satisfaction surveys and the occasional peer observation — instruments that capture perception and popularity far more reliably than competence.

The next step in the maturity of higher-education teaching is measurement: validated, situational instruments that show what level a teacher has reached in each of these seven domains, expressed on a comparable scale. That is the difference between saying “our faculty are excellent teachers” and being able to demonstrate it to an accreditation panel, a ranking body or a prospective student.

What this means for your institution

If you lead a teaching-and-learning centre, a faculty, or a quality office, the seven competencies give you a shared language for hiring, development and quality assurance. They turn “good teaching” from a vague aspiration into a set of specific capabilities you can build programmes around — and, increasingly, certify.

The institutions that will lead the next decade are not the ones that claim teaching excellence. They are the ones that can show it, competency by competency, with evidence a stranger would trust.
